His message? \u201cMaybe the problem is you.\u201d<\/p>\n<p>That might sting, but while some operators love to blame \u201clazy millennials\u201d or complain that \u201cnobody wants to work anymore,\u201d the truth is simpler and more actionable than that.<\/p>\n<h2><strong>The Real Cost of Losing Good People<\/strong><\/h2>\n<p><a href=\"https:\/\/pizzatoday.com\/news\/mastering-employee-retention-for-the-win\/146992\/\" target=\"_blank\" rel=\"noopener\">Employee retention<\/a> is one of the most critical elements to success in your restaurant, according to Androw. When you have that established crew \u2013 the ones who know your systems, understand your expectations and can train new people \u2013 magic happens. You can actually leave the shop without wondering if it\u2019ll burn down.<\/p>\n<p>\u201cThe Holy Grail, absentee ownership, is possible. But without starting with that established crew, we\u2019ll never get there,\u201d Androw explains. \u201cTherein lies the point: When we have that established crew, we\u2019ve got to keep them.\u201d<\/p>\n<p>Here\u2019s what you get with experienced employees who stick around:<\/p>\n<ul>\n<li>They know your systems inside and out.<\/li>\n<\/ul>\n<ul>\n<li>They understand your culture and maintain it when you\u2019re not there.<\/li>\n<\/ul>\n<ul>\n<li>They can train and lead newer staff members.<\/li>\n<\/ul>\n<ul>\n<li>They handle procedures without constant supervision.<\/li>\n<\/ul>\n<p>Androw says <a href=\"https:\/\/pizzatoday.com\/news\/restaurant-employee-retention-improving\/149578\/\" target=\"_blank\" rel=\"noopener\">has kept 80% of his original staff<\/a> for over 11 years, which is practically unheard of in the restaurant industry. How does he do it?<\/p>\n<h2><strong>Restaurant Hiring Challenges<\/strong><\/h2>\n<p>Before we dive into retention strategies, let\u2019s talk about why people leave pizza shops in the first place. Sure, our industry has challenges \u2013 low wages, long hours, difficult working conditions. But Androw points out something crucial: The people are out there. Chili\u2019s has staff. Applebee\u2019s has staff. \u201cYou ever hear of Chili\u2019s shutting down because it didn\u2019t have any staff? Oh, these places have got staff. Maybe the problem\u2019s you.\u201d<\/p>\n<p>Ouch. But also &#8230; maybe?<\/p>\n<p>So, what makes employees want to stick around? It starts with finding the right people and treating them right from day one.<\/p>\n<h2><strong>Find People Who Need a Job<\/strong><\/h2>\n<p>Androw has a specific hiring philosophy: \u201cPersonally, I look for the guy who\u2019s in trouble. You\u2019re married, you\u2019ve got a wife, you\u2019ve got 2.5 kids, you\u2019ve got a mortgage, you\u2019ve got a never ending cycle of bills that don\u2019t stop.\u201d<\/p>\n<p>This isn\u2019t about exploitation \u2013 it\u2019s about reliability. \u201cThat guy needs a job. &#8230; That guy ain\u2019t going to the beach. He\u2019s coming to work.\u201d<\/p>\n<p>When you\u2019re hiring, look for people who have skin in the game. They show up because they have to, not just because they feel like it. And once you find these people? \u201cFind the right person that you like. The skills are meaningless. Every one of you that\u2019s in this room is overqualified to teach a person the skills. Get the right person, teach them the skills.\u201d<\/p>\n<h2><strong>Be Patient with New Hires<\/strong><\/h2>\n<p>A lot of employers hire someone new and expect them to perform like a five-year veteran from day one. Androw calls this out: \u201cNew people aren\u2019t going to do it right. You have to understand that. You have to be tolerant,\u201d he says. \u201cYou were that new person at one time. \u2026 Be patient.\u201d<\/p>\n<p>Give new hires clear job descriptions, realistic expectations and what Androw calls \u201c<a href=\"https:\/\/pizzatoday.com\/news\/fundamentals-and-next-level-steps-for-a-solid-restaurant-employee-training-program\/145330\/\" target=\"_blank\" rel=\"noopener\">an abundance of early support<\/a>.\u201d Don\u2019t make them walk on eggshells every day wondering if they\u2019re doing things right.<\/p>\n<h2><strong>Pay Employees What They\u2019re Worth <em>Before<\/em> They Ask<\/strong><\/h2>\n<p>Money is the elephant in the room at every pizza shop. They say money can\u2019t buy happiness, but <a href=\"https:\/\/pizzatoday.com\/news\/employee-incentive-programs-help-control-turnover\/130798\/\" target=\"_blank\" rel=\"noopener\">it does cover your employees\u2019 car payments<\/a>.<\/p>\n<p>Androw\u2019s stragegy: If you have a fantastic employee whose absence would negatively impact your business, consider giving them a $2 per hour raise.<\/p>\n<p>\u201cIs $2 an hour at the end of the week going to impact your payroll so bad that you\u2019re going to be out of business? No, absolutely not,\u201d says Androw. If that $2 buys you peace of mind that your operation is in good hands, it\u2019s a bargain. And when competitors try to poach your people, they will have a harder time meeting your per rates.<\/p>\n<h2><strong>Show Basic Respect<\/strong><\/h2>\n<p>Androw says respect is \u201ca lost art\u201d in the restaurant industry. It starts with simple interactions:<\/p>\n<ul>\n<li>\u201cGood to see you.\u201d<\/li>\n<li>\u201cHow are you?\u201d<\/li>\n<li>\u201cHow\u2019s the family doing?\u201d<\/li>\n<\/ul>\n<p>Don\u2019t be the owner who walks in, grabs money from the register and ignores everyone. A little of common courtesy and respect goes a long way, according to Androw.<\/p>\n<p>\u201cLook someone in the eye, shake a hand. Thank them. Ask about their family, engage in their life,\u201d he says. \u201cIt\u2019s a connection. It\u2019s a bond.\u201d<\/p>\n<h2><strong>Work-Life Balance<\/strong><\/h2>\n<p>Remember, your employees aren\u2019t you. They didn\u2019t sacrifice everything to build this business, and they shouldn\u2019t be expected to.<\/p>\n<p>Be flexible with scheduling. If someone\u2019s in college, don\u2019t schedule them during class time. If a parent needs to leave at 3 p.m. to meet the school bus, don\u2019t expect them to stay any later. \u201cHelp people out. Be sensitive to their needs because you want them to be sensitive to yours,\u201d Androw says. \u201cThese people need to have this work life balance.\u201d<\/p>\n<h2><strong>Show Genuine Appreciation<\/strong><\/h2>\n<p>This isn\u2019t about participation trophies \u2013 it\u2019s about <a href=\"https:\/\/pizzatoday.com\/news\/showing-appreciation\/132121\/\" target=\"_blank\" rel=\"noopener\">recognizing that your staff members<\/a> are real humans with real lives. Androw shares examples of simple gestures that make huge impacts:<\/p>\n<ul>\n<li>Taking the staff to a minor league baseball game.<\/li>\n<\/ul>\n<ul>\n<li>Buying lunch for the crew as a surprise.<\/li>\n<\/ul>\n<ul>\n<li>Having Christmas parties where employees\u2019 kids get gifts.<\/li>\n<\/ul>\n<ul>\n<li>Handwriting thank you notes.<\/li>\n<\/ul>\n<h2><strong>Create Real Growth Opportunities<\/strong><\/h2>\n<p>Don\u2019t make people feel stuck in dead-end jobs. Have conversations with good employees about their future. Show them <a href=\"https:\/\/pizzatoday.com\/news\/2013-april-look-inside\/130351\/\" target=\"_blank\" rel=\"noopener\">you see potential<\/a> and have plans for them.<\/p>\n<p>\u201cGive them a path to grow. &#8230; Create them to be the manager that you want,\u201d Androw says. \u201cPeople know &#8230; there\u2019s opportunities to grow, to learn or take that expertise elsewhere.\u201d<\/p>\n<h2><strong>Listen to Your People<\/strong><\/h2>\n<p>Your employees do the job every single day. They see things you might miss. \u201cThey know what they\u2019re doing. Just because this is your way of doing it doesn\u2019t mean their way is wrong. Listen to your people,\u201d he says. \u201cThey\u2019re gonna think of better ways be open. You don\u2019t know at all.\u201d<\/p>\n<p>Create an environment where people can approach you with ideas, concerns or feedback. Be the approachable leader \u2013 not the person everyone\u2019s afraid to talk to.<\/p>\n<h2><strong>Don\u2019t Let Competitors Become More Attractive<\/strong><\/h2>\n<p>Here\u2019s Androw\u2019s bottom line: \u201cDon\u2019t ever let our competitors become more attractive than us. &#8230; They want our good employees. The good ones are hard to find. You\u2019ve got them, you keep them.\u201d<\/p>\n<p>Employee retention isn\u2019t rocket science, but it does require intentional effort. You can keep complaining about \u201ckids these days\u201d and wondering why good people leave, or you can look in the mirror and ask: \u201cWhat kind of boss would I want to work for?\u201d<\/p>\n<p>The choice is yours.
